RLL Legal warns law firms must evolve or risk long-term decline

RLL Legal’s Donnamarie Sturrock, Head of Property, has published a new article in Modern Law Magazine highlighting the critical challenges facing law firms over the coming decade, warning that firms resistant to change face long-term decline. The article identifies talent retention, technological adoption, and shifting client expectations as the defining issues shaping the future of the legal profession.

The article finds that the firms most at risk are not necessarily those with lower profits today. Rather, it is those that remain heavily reliant on hourly billing, resist technological change, undervalue their services, and struggle to attract and retain talent that face the greatest long-term exposure.

By contrast, firms that combine legal excellence with operational efficiency, technology, client-focused service, and modern talent strategies are better positioned to thrive. The article argues that the central question for law firms is no longer whether they can bill hours profitably, but whether they can deliver legal services in a way that clients, lawyers, and the wider market will continue to value.

On the subject of talent, the article signals that attracting and retaining skilled legal professionals has become increasingly difficult. Law firms now compete not only with one another, but with legal technology companies, suppliers, and other industries. Today’s lawyers expect more than a competitive salary, flexible and hybrid working, mental health support, meaningful career development, and inclusive workplace cultures have become essential considerations.

The article also flags generational differences as an emerging concern, noting that many younger professionals have grown up communicating primarily through digital platforms, making it more difficult to develop the face-to-face and telephone communication skills that many clients still value.

Diversity and inclusion feature prominently throughout the article, with particular emphasis on neurodivergent professionals. The article notes that while neurodiverse individuals bring significant strengths to the legal sector, greater awareness, understanding, and support are needed from colleagues, leaders, and clients alike.

Donnamarie Sturrock Head of Property at RLL Legal, said the findings point to a broader cultural shift required across the profession. “Ultimately, the central challenge for law firms is not simply hiring talented people; it is creating an environment that develops, engages, nurtures, and retains them.”
